Peran Kepemimpinan dalam Meningkatkan Etos Kerja Generasi Z di Dunia Kerja

Perkembangan globalisasi dan transformasi digital telah mengubah dinamika dunia kerja, terutama dengan meningkatnya dominasi Generasi Z sebagai tenaga kerja utama yang memiliki karakteristik unik, seperti orientasi pada fleksibilitas, makna kerja, dan kebutuhan akan lingkungan yang inklusif. Kondisi ini menuntut organisasi untuk mengadaptasi gaya kepemimpinan yang lebih responsif dibandingkan pendekatan konvensional yang cenderung hierarkis. Penelitian ini bertujuan untuk mengkaji peran kepemimpinan dalam meningkatkan etos kerja Generasi Z melalui pendekatan kualitatif deskriptif dengan metode systematic literature review. Data dikumpulkan dari jurnal internasional bereputasi dan jurnal nasional terakreditasi (SINTA) periode 2015–2025 melalui proses identifikasi, penyaringan, dan analisis isi terhadap 25 artikel terpilih. Hasil kajian menunjukkan bahwa kepemimpinan transformasional, partisipatif, inklusif, dan engaging leadership memiliki peran signifikan dalam meningkatkan work engagement yang menjadi mediator utama terbentuknya etos kerja Generasi Z. Kepemimpinan transformasional mampu membangun makna kerja dan motivasi intrinsik, kepemimpinan partisipatif meningkatkan keterlibatan dan rasa memiliki, kepemimpinan inklusif memperkuat keamanan psikologis dan inovasi, sedangkan engaging leadership mendorong keterikatan emosional dan produktivitas berkelanjutan. Sebaliknya, gaya kepemimpinan konvensional yang otoriter dan kurang partisipatif cenderung menurunkan motivasi serta meningkatkan kecenderungan turnover. Kesimpulan penelitian ini menegaskan bahwa pendekatan kepemimpinan adaptif dan multidimensional menjadi faktor kunci dalam membangun etos kerja Generasi Z. Integrasi berbagai gaya kepemimpinan yang berorientasi pada pemberdayaan, keterlibatan, dan kesejahteraan psikologis terbukti lebih efektif dalam meningkatkan kinerja dan keberlanjutan organisasi di era digital.
